It has reinvented the way we used to work. No office commute, no physical stand-up meetings, no team lunch, and no personal chit-chats. But do you know there is one thing that hasn\u2019t changed? Yes, it is the Performance review process.  With remote working culture, the level of daily interactions with managers has come down considerably. There is far less visibility on the team members. Do you think it is right to have the same boss-employee performance management system?<\/p>\n\n\n\n<p><strong>The Traditional Performance review process<\/strong><\/p>\n\n\n\n<p>What\u2019s wrong with leveraging Traditional\nPerformance Evaluation process in this remote working culture? <strong><em>According\nto Forbes, only 20% of employees feel that their managers hold effective discussions\nabout Performance.<\/em><\/strong> Imagine the situation in this remote working age\nwhere the performance visibility is far less when compared to work from office\nscenario.<\/p>\n\n\n\n<p>Performance Evaluation of an employee is\nactually meant to review the employee\u2019s performance over a period of time, to\nrecognize his\/her individual strengths that produced an impact at work, to be\nspecific where he\/she has performed exceptionally, to ask about the challenges\nfaced and how the manager can be of help. <\/p>\n\n\n\n<p>But in reality, the end-of-year performance\nreview is all about the negotiation of the pay scale, compensation, and\npromotion instead of a true performance development discussion. If you are one\namong those remaining 80% then this might resonate with you.<\/p>\n\n\n\n<p>In today\u2019s changing world, the Performance review process is the one thing that remains out-of-date. It has been studied, researched, and debated for years yet continues to be broken. But fortunately, most of the world\u2019s renowned organizations have started adopting a 360-degree feedback system wherein every employee gets a chance to share his\/her thoughts about their co-workers.  This includes peers and other involved stakeholders, not just managers\u2019 feedback in performance evaluation. Why? Because Managers have less direct visibility into the day-in-day-out activities of every member of their team.<\/p>\n\n\n\n<p><strong>Peer Review<\/strong><\/p>\n\n\n\n<p>Peer review is a process by which employee\u2019s\ncolleagues get to evaluate the reviewee\u2019s performance, skills, and competencies\nrelevant to their work. This type of review can help the manager greatly as it\nsheds light on the employee\u2019s strengths or challenges that might not have been\nexposed otherwise.<\/p>\n\n\n\n<p>Typically, Peer feedback can be effective only\nwhen an employee knows the other colleague\u2019s work well enough. Not just formal relationships.\nSo, it is good to restrain feedback to the closest peers preferably of the same\nTeam. In some cases, cross-functional teams come together and collaborate to\nachieve one goal. In that case, peer reviews can be confined within the\nproject.<\/p>\n\n\n\n<p><strong><em>According to the Gartner survey, Peer review\ncan boost employee performance by around 14% and can create a greater impact at\nwork.<\/em><\/strong><\/p>\n\n\n\n<p>This kind of Peer-to-Peer feedback is less\nboss-centric and debars manager bias during performance appraisals. <\/p>\n\n\n\n<p>Peer review engages others and encourages the\nnetwork of peers to listen to each other\u2019s ideas and solve problems together.\nThis approach fosters continuous performance improvement, which focuses\nprimarily on improving and developing fellow co-workers. This can make performance\nreviews forward-looking.<\/p>\n\n\n\n<p><strong>DO\u2019s &amp; DON&#8217;Ts in Peer review <\/strong><\/p>\n\n\n\n<p>Every project or team has different kinds of\npeople that share different skills and roles. <\/p>\n\n\n\n<p>Individuals may be reluctant to provide honest\nfeedback initially. In that case, the management can offer adequate resources\nand training on providing high-quality feedback. This can assist the employees\nin giving accurate ratings and crafting constructive comments.<\/p>\n\n\n\n<p>However, we have listed down certain Do\u2019s and\nDon\u2019ts while providing Peer review. This can greatly help the reviewer and\nreceiver an idea of how the Peer review should be. When rightly done, it can\nimprove employee performance to a greater extent.<\/p>\n\n\n\n<p><strong>Do\u2019s:<\/strong><\/p>\n\n\n\n<ol><li>Keep the review process fair, open and honest. If the company\nculture is not mature enough to take free and transparent feedback from its\npeers, then it can also be made anonymous. <\/li><li>Emphasize first on what the receiver is already doing well in\nthe present (Positive feedback) and then suggest areas of improvement with the\ngoal of developing his\/her skills rather than simply evaluating performance\n(developmental feedback).<\/li><li>Highlight the qualities or job traits that you look up to in\nyour peers to which the manager may not be visible.<\/li><li>Remain as objective as possible and outline the behaviors in terms\nof impact and effectiveness of their contributions that align with\norganizational values or goals.<\/li><li>Be clear and specific in the comment you provide. You can also\nprepare notes on which particular project or behavior you want to mention.<\/li><li>Provide positive and constructive criticism rather than\npin-pointing their past mistakes.<\/li><li>Suggest courses or learning pathways that can help your peer in\nachieving their career goals.&nbsp; <br>\n<br>\n<strong>Don\u2019ts:<\/strong><\/li><li>Never focus on personal traits that are not related to work.<\/li><li>Do not necessitate personal conflicts while offering a review.<\/li><li>Never share comments offered to a reviewee to another colleague.<\/li><li>Avoid being judgemental.<\/li><li>Evaluation should be solely based on the reviewer\u2019s own opinion\nof his or her peers gained through their interaction and should not be\ninfluenced by others.<\/li><\/ol>\n\n\n\n<p>The receivers of the feedback will likely have\nconcerns about the next step they should take once they get their results. So,\nit is important to have a plan for feedback delivery so they will trust in the\nprocess and take it in a positive sense. Employees can also be trained and\nguided through the process of feedback interpretation and can collaborate on\ncreating development plans in a safe and supportive environment. <br>\n<br>\n<strong>Conclusion<\/strong><\/p>\n\n\n\n<p>A well-trained and motivated workforce is an asset to the company and the key to achieving an organization&#8217;s success.
